本研究は、係員が自身のめざす保健師像に近づくための経験ができるよう係長が支援計画を立案し、係員の実践サポートを行い評価する。この取り組みを踏まえて、係員の成長を促す支援方法と、係員の成長を促すための係長の役割の視点から、係長の関わりの在り方について検討することである。\n 対象は、筆頭著者の所属する係の参加同意があった2名の係員と、係長の立場で参加した主任保健師1 名である。\n 方法は、最初に「めざす保健師像」「実践計画書」「支援計画書」の様式を文献資料を参考に作成し、係長は係員と面談して係員のめざす保健師像を語る機会をつくり、それに近づくための実践計画書を係員が作成した。実践計画書を踏まえて係長は支援計画書を作成し、係員の経験を支援した。係長と主任が行った支援の結果について評価し、取り組み成果の把握を行った。\n 取り組みの結果、係員の1人は、政策部署で地域の健康づくりを考えていける保健師をめざしたいとして、担当地区の健康課題の対策について実践した。もう一人の係員は、住民の思いを引き出せる保健師をめざしたいと個別支援の実践を丁寧に取り組んだ。係長は支援計画書を作成し、係員の経験を支援した。\n 係員は保健師の仕事や役割を考える機会になったことや、保健師の関わりにより住民が変化したことを実感しており、取り組みを報告した上司からは、取り組んだ保健師の成長があったとの評価を得た。\n 係員の成長を促す係長の支援方法として、めざす保健師像を語る機会をつくる、成長を促すための経験の機会をつくる、係員の考えや判断を理解して助言する、援助場面に同席し、係長の判断をした上で援助方針を話し合う、係内で学び合う機会をつくることが必要であると考えられた。\n
